Case 5
Specific Assignment Details

It will be incumbent on you to present several options regarding how this hiring decision should proceed. This is a very important decision, so Tanglewood would like you to provide several different possible selection schemes.

1. As in the previous exercise, develop a detailed selection plan for this position. Determine what you want to measure by analyzing KSAOs from the job description and the information on organizational culture in the case, and fitting the selection measures into the plan format as shown in Exhibit 8.2 in the book. The assessment methods you should consider in the selection plan are biodata, the Marshfield Applicant Examination, Retail Knowledge, conscientiousness, and extraversion.

2. Develop assessment scores based on several multiple predictor methods described in your book. This entails developing distinct scores for each applicant based on clinical prediction, unit weighting, and rational weighting schemes. For each method, develop a list of your top three finalists to provide to the regional manager. Compare these to a multiple hurdle selection procedure that uses test scores as a first stage to find the five strongest candidates, and then uses interviews and résumés to select the top three finalists. Which of the methods do you believe works best? Why?

3. You are making a recommendation for who should be considered a candidate for hiring based on your read of the data. Using your recommendations, Tanglewood will develop a panel of individuals who will be involved in the final selection decision with interviews. Who do you think should be involved in this process from Tanglewood based on the discussion of decision makers in the textbook? What does each decision maker add to the process? You should consult the organizational structure information in the

Considering Tanglewood Stores, I would recommend conducting a Criterion-Related Validation Test of selection methods for a position in order to provide evidence to support the effectiveness of the selection tool, examined to make a judgement of the predictor’s validity and job performance. I would recommend they use the concurrent validation design; it is more useful, more accurate and the results are obtained quickly. (pg. 340) It would be great to give the test to the Supervisor in the Tanglewood stores to test their leadership skills, in turn, extracted the important data, using it to improve the success of the employees in the…

Based upon the available information and prior knowledge of Tanglewood’s recruiting process and its successes, It is currently advised that Tanglewood should continue on the course of internal recruitment that is currently in place. The prior success speaks for itself and due to the major lack of substantial evidence that suggest this one particular party has been discriminated against would make changing the protocol for promotion an ill-advised decision. Tanglewood has a reputation for hiring…

    1. Start by developing a recruitment guide like that shown in Exhibit 5.3 in the textbook. Note that the current situation differs from the example provided in the book because there is no specific timeline for hiring; this is a continuous recruiting effort because even as positions are being filled, new positions are becoming available. It is also different because Tanglewood does not have a specific list of minimal educational requirements as qualifications.…

The best targets for Tanglewood are Branded and Open. “Branded”, it will allow them to describe the job in an appealing way. This would give potential employees a greater look into the organization and their expectations. Sales associates and customer service jobs are not as simply as people think. You have to have an “I can help you” mentality at all times. It takes patience to deal with multiple attitudes and personalities on a daily basis. I also feel that it will be more beneficial if Tanglewood used the open recruitment process. This would allow them to attract a diverse group of individuals. It would also help them to become successful in servicing all nationalities, which in turn could help them expand their customer base.…

The recruiting strategy that I would use for Friendly Financial Works would be utilizing Private Employment Agencies. There are several reasons that utilizing this strategy would be the most beneficial for this company. Friendly Financial has an extremely high turnover rate, so it is obvious that they spend a lot of time recruiting and hiring new employees. By allowing an agency to take the lead in this process, Friendly Financial can focus more on their business and on employee retention practices. Many successful companies use private employment agencies for this reason. Recruiting is the agencies core business and the thing they do best. And because it’s their core business, they can afford to invest the time, resources and intellectual property to continually improve both the process and results. This caliber of investment is rarely undertaken by an employer. Also, when measuring the time involved with in-house recruitment and the costs associated with each recruitment step, it is usually determined that outsourcing the recruitment process is in fact more efficient — both in terms of time and cost. Another great benefit of this strategy would be the fact that private employment agencies typically have access to a hidden candidate market. Most people that employers wish to attract to their organization are already employed, and the reality is that these people will generally not contact an organization direct if they are looking for a new role, particularly if the organization is a competitor of their current employer. But, employees may feel more comfortable with talking to a recruiter from a private agency when they are ready for their next career step. As a result, the recruiter has access to a larger pool of qualified candidates, including these ‘hidden candidates’, where an employer would not have this opportunity as an…

The results in the Traditional Selection Method table reveals that work experience have high correlation Citizenship, Performance and Promotion Potential (3 of the 4 work outcomes). Interestingly, the Interview Score in the Proposed and Traditional Selection have the lowest relationship with Performance. One way to explain such an occurrence is the stress/anxiety of the candidates during the interview process, who perform very well despite the lower grades received. Retail Knowledge is also presents a high correlation with Promotion. Clearly, the Proposed Method would be a more appropriate standard for Tanglewood to assess candidates’ quality for their unique culture and management philosophy. In terms of predictors, the company should first consider work experience. As shown in the table, work experience possesses the highest relationship to Citizenship, Performance, and Promotion. Generally speaking, employees with the most experience have more chances…

In the selection process predictors are used to help identify a good potential job performer utilizing an interview, standardized knowledge and personality tests and also running job trials. Often there are both practical and statistical significances to the data collected. As part of Tanglewood’s selection process herein the predictive and proposed methods were utilized for the position of Store Associate. For the predictive design only interviews and application blanks were utilized. The proposed design utilized education, work experience, and managerial interviews. It also measured citizenship, absence, performance and promotion potential. The results from the data showed correlations most significant with regard to the education and work performance outcomes as well as negative correlation for citizenship and interview scores. The promotion potential for all areas of education, work experience and interview scores were similar. The numbers were as follows:…
