New United Motor Manufacturing Case Study
Introduction
In this essay I will discuss the case of New United Motor Manufacturing, Inc. (NUMMI) that jointly owned by the General Motor Co. (GM). From the case that NUMMI was starting badly because of the problem involved the employee, they were doing a lot of bad habits in the company including drug abused and results in lots of employee were laid-off. After joining with the Toyota, NUMMI starts new kinds of regulation to fix mistakes in the past as they made the No-strike, no-layoff agreement and what makes this company turn the table. We will analysed this case using the three motivation theory of Maslow hierarchy, expectancy theory, and the equity theory of motivation, and what NUMMI need to stop doing and start doing to make improvement

Starts from the physiological, NUMMI make the self-report time sheets for the employee to give them responsibility in managing their own working time so they have to finish a specific amount of working time with no strict starting time to make them feels like their own home. Second is the safety needs, NUMMI gives no strict attendance system which allow the employee not to be asked for reasons when they was absence and let the company’s norm regulate such matter. Third is belongingness, NUMMI implement a new philosophy to the employee to “work like your name is on the plant” to make the employee have close link to company’s project. Fourth are the esteem needs, NUMMI set all the employees and managers are in the same cafeteria and uniforms to teach them about mutual respect even with different level in the organization. Lastly is about the self-actualization needs, it is the performance based reward give to the employee for those who gives a superior performance as this benefit the employee as well in enhancing their own capabilities and potential. A good example for this theory we can take from Google (Barber, L 2010), Google gives freedom for employee to self-assess themselves for their working hour and attendance, and let them come up with something new, creative, and original to fulfil their …show more content…
As that matter, we can imply that the employee make a good effort in reaching a good performance in the car manufacturing and the outcomes are worth of time consuming because they get a higher result in the 1995. Moreover, they can cut cost from the amount of water used in the manufacturing from the 1,000 gallons to 680 gallons. Those make this company a better place to work and safe the company’s life from bankruptcy. Best example for this is the case of instagram (Bertoni. S, 2012), Kevin Systrom was the creator of instagram and he was just an employee for a company named Odeo and his effort to make a social media application starts learning from Google, and Facebook made him able to create a very unique application content and the outcome was he got one billion dollar by selling instagram to Facebook

    The first and foremost change in NUMMI as a learning organization was in management philosophy. In the old Fremont plant, the management never trusted the workers and in fighting mode with the union. Union functioned to get the most compensation with the least work, while management functioned to get the most production with the least compensation. Workers had no sense of ownership, they did not see total picture, their performance was low. NUMMI started with belief that workers instinctively wanted to do a good job. This belief led to different labor practices. The management developed relationship with the union, established credibility and trust and collaborated with the union in personnel decisions. Reemploying 85% of previous Fremont workers showed this trust. Goals were clearly spelled out and the importance of quality was stressed above all.     Without question Content Motivation theories are at play in our case study concerning Art Friedman’s employees. Unfortunately I feel we are not given enough information to fully answer the question as it is proposed. We are not told why Friedman’s employees production was lackluster. Was the previous management style highly autocratic? Were lower level employees concerns and suggestions routinely ignored? Perhaps so. I will use the assumption that Friedman’s employees were not empowered under the previous management scenario. If we are to believe that happy employees are productive employees than the empowerment of individuals by Friedman’s new management style obviously had the desired result. We also are not given enough information regarding the two factor theory. Have Friedman’s employees designed a system in which higher level needs are addressed?     First part of the lecture is dealing about motivation theories which are divided on: content theories of motivation and process theories of motivation. In the first group we can find Maslow 's hierarchy of needs which one of the most popular theories in this area. In Maslow 's opinion there are five levels od needs which are pshysiological (food, shelter), security (protection from loos of treats), social (affiliation and acceptance), ego (self-esteem, recognition) and self-actualization.     In my opinion, the incentive plan to reduce absenteeism will probably succeed because it brings some new implementations. For example, if a chronically absent employee exceeds the standard, then vacation, holiday and sickness/accident pay will be cut by ten percent through the next six months. Additionally, in case worker absence continues to exceed the allowable limits, then vocation, holiday and sickness pay will be cut during the next six months by the actual percentage of six days incurred by the chronic absentee. So, when an employee will miss fifteen percent of scheduled workdays through the first six months period, vacation pay for the following six month period will be decreased by ten percent. Moreover, if the employee will continue to be absent at the fifteen percent rate, then vacation pay will be reduced by fifteen percent during the next six months (Jackson, S.E. & Schuler, R, S., 2005). From my point of view, these are all important incentives and have the capacity to affect the behavior of employees seriously. However, it’s also stated in the case study that the agreement was negotiated ten years ago between the national union and USA Motors. According to my thoughts, this can cause a great deal of resistance from the employees because they will need some time to get used to the new program. It’s a well-known fact that, in any large organization, change takes time. (Bridgewater Today., 2002). Moreover, Jack Parks is trying to make incentives a small piece of the great gear which we call as the organizational culture. However, organizational culture changes very slowly.
