CHAPTER І

A DISCUSSION OF THE IMPACT OF INDIVIDUALISM AND COLLECTIVISM ON EMPLOYEE PERFORMANCE

Over the last 30 years there have been many comparisons of Japanese and American business practices. There has been much research done on the positive and negative effects of both practices and the root of such differences. Typically the Japanese culture is known as a collectivist culture that places higher value on harmony and group continuity rather than individual accomplishment. Americans are usually categorized as an individualistic society whose focus is on the individual and his accomplishments as being good for the group.

This paper is going to examine the definitions of collectivism and individualism in terms of behavior. The definitions of collectivism and individualism are sometimes ambiguous, and the ways we measure different levels of collectivism and individualism are ambiguous (Takan & Osak, 1999). Generally speaking, the two cultures are essentially opposites in terms of collectivism and individualism, but the terms need to be defined in terms of business psychology and the different ways they impact the way employees behave.

Given the assumptions made about the cultures, we would assume that stress and expectations would be higher in America, but DeFrank and Matteson (1985) compared CEOs’ attitudes and stress levels and found that Japanese CEOs were more stressed and less positive about their jobs and general happiness. DeFrank and Matteson hypothesized that the collective nature of the society required them to spend more time with work and to be more directly involved. This directly affects their happiness because it limits their personal and family time in comparison with their American counterparts.

Another factor we need to consider is that the practices of business are affected by the culture they are in but that ultimately it is the companies themselves that define the working dynamics. For

    In regards to Power Distance, Japan has a moderate rating. Seniority and hierarchy are recognized within Japanese companies but they also consider the opinions of all of their workers, regardless of rank. They consider their co-workers to be almost on the same level of importance as their families. It is important for a manager to have positive relationships with all people working under them. Individuality in Japan is low, many workers look to fit into a group and look for guidance from higher ups within their companies. Companies in Japan are an extension of a worker’s family so bonds within those companies often consist of similar types of people working together.     The collectivist side defines mostly Japan but the Individualist side defines the United States. Collectivism is when the company operates as a team with the contribution of every employee. On the other hand, the Individualist approach is much more self-motivated. In other words, “in collectivist cultures, organizations are used to give members meaning and purpose while in individualistic cultures, organizations are used to serve individual owners, employees and customers” (Mercado, 2004). For example, the Japanese managers told Mr. Stevenson that the American employees were not loyal as much as the Japanese employees. Moreover, the movie shows clearly that the American employees work only for money, looking always for excuses to miss their shifts or to leave early, while the Japanese employees work only for the company, care more for the business than their own families, work faster and and can work overtimes for free if that will help for the growth of the business.     Collectivism and individualism both were originally just different assortment of behaviors adopted in different regions around the world. Similar to the concept of customs and traditions, it’s almost impossible to identify a specific date to when a culture started. Basically, the emergence and prominence of international media was one of the strongest factors that helped in introducing and illustrating different political, intellectual, social, economical and many other differences in approaches to the public. As proposed by Loveless (2009) “International media are more informative of the global environment, focusing on events outside the region that enlarge the scope of issues and events. International media then provide information and exposure to a wider range of political and social phenomena.” With raising awareness and openness to the world came along fear of normalization and Rebellion. That’s when collectivism and individualism evolved from differences in behaviors, to become one of the most up-to-date controversial issues. According to Thomas et al. (2003) the definition of individualism and collectivism are as following “Individualism refers to the tendency to view one’s self as independent of others and to be more concerned about consequences of behaviors for one’s personal goals, while the other end of the continuum, collectivism refers to the tendency to view the self as interdependent with selected others, be concerned about consequences of behavior for the goals of the in-group, and be more willing to sacrifice personal interests for group welfare” .The United States of America, Australia and France are the most recognized countries that adapt the individualist’s ideology.
