From: John Employee, Division Manager

Subject: 15% Employee payroll decrease

As we have recently been confronted with financial difficulties within Austen Pharmaceuticals, I have given extensive consideration in devising an effective plan for adequately addressing the directive of decreasing payroll by 15% and am prepared to share my prospective solution. As this transition will directly impact the employees, I have met with them to apprise them of the proposed cuts that have been presented and will ultimately take place. In an effort to maintain morale and make this evolution as seamless as possible for the employees, I have incorporated some of their ideas and suggestions in constructing the plan to decrease the payroll while preserving the workforce. After reviewing the most current performance evaluations for each employee, I have established a ranking system that rates each employee based on their overall performance in addition to any individual contributions that they have made which resulted in more efficiency within our division. By rating the employees based on performance, this provides a reference point to determine the most productive employees versus those who are marginal in the event that lay-offs are inevitable. The first step in fulfilling the objective of the plan is to immediately eliminate overtime and have salaried staff help out where possible to complete the work. Next, is to restructure or reduce the amount of hours that each employee works while allowing them to maintain their benefits. The more productive employees will work during peak hours and the average staff will work during off-peak hours. This will allow for the work to be completed while utilizing our best resources when the workflow is the highest. The final

Reduction in staff benefits will also help reduce costs. Even though reducing staff benefits may not have as much impact as downsizing staff. It is a temporary measure. 1. From each change perspective, what are the key issues to understanding the wildcat strike? From an OD perspective, the leadership at BA failed in a number of areas. They did not communicate properly, they ignored the temperature of the relationship with employees, and they were shortsighted in implementing the change. This was evident in the lack of sense in implementing a change at the front of the busiest season of the year. They did not properly manage the change and in fact ignored most all areas of change management: they did not prepare employees, they did not communicate, they did not nurture employees through the change, nor did they reinforce the change and the reasons for it. From a contingency standpoint – they did not have one. As a result, customers suffered and the company lost millions. Their processes were ineffective and upper management was not informed enough to understand the consequences of their actions.…

The past and existing performance appraisal of Merck & Co. was ineffective to identify and reward performance to a certain extent. Although the company was paying their employees around seven to eight percent more than the average compensation in other large companies, the performance appraisal system did not clearly identified outstanding performance, which caused inequity in rewarding performance and led to unhappiness among the employees, especially the high performers. Compared to the average performers, there was only marginal increase in salary for outstanding performers. Without proper recognition and rewards, the company was at risk of losing its high performers and keeping the worst performers.…
