Re: Engstrom Auto Mirror Plant Issues/Problem
The main problem that I see presented by Engstrom Auto Mirrors Plan is their usage of extrinsic motivation in the form of pay bonuses. The bonuses were removed and 20% of the workforce was laid off in 2006. By May of 2007, plant productivity, employee morale, and product-quality were all issues that began to surface. While sales started to decline in 2005, the pay bonus plan was still in effect. It had worked previously to resolve the issue, but now people have come to expect them. When bonuses were removed, it exacerbated the problem further with a reactance effect. While we do not know what else is affecting the declining sales, we do know that the employees have been sensitive to pay bonuses with the given information.

Alternatives

1. Re-instate pay bonuses as they were in the past. This would be the short-term solution. It would be most beneficial to the employees who saw their absence over the past two years, but it would be temporary, as employees would learn to slow productivity down to receive higher pay, causing a negative feedback loop. They would regain productivity for another period of time until the next crisis.
2. Increase surveillance. It would be beneficial to have cameras placed by work stations and to have higher ranking officials walking down to make sure production is making quota in both quality and quantity. This would potentially increase intrinsic motivation as they would be less likely to slack on the job. However, resistance would occur from laborers about working conditions, which could further be detrimental to employee morale.
3. Adjust pay bonuses so that they are not affected by fluctuations in sales, but by worker productivity. There are not enough measurements given, but it seems that after sales decreased, workers were less motivated to produce, which should not affect the production plant. This would cause workers to

    The famous person that I chose to write about is Harrison Ford. Harrison Ford started off as a cabinetmaker. He did this job for fifteen years, just to make sure that he was able to pay his bills and put food on the table every day.     Engstrom Auto Mirror plant, as a privately owned business, it manufactured mirrors for trucks and automobiles. The managers aimed to increase productivity for sustainable development of the company. Back in 1998, to pursue highly productivity, the plant was redesigning its production lines to incorporate new technology, however, the transition was not smooth, some problems had emerged, such as the staffs' moral and efficiency declining and the internal contradictions being intensified between the managers and employees. As the result of it, the previous manger resigned in 1998. After that, the new manager, Ron Bent believed in the power of worker incentive programs and wanted to establish one at Engstrom. Eventually, the plant adopted the Scanlon Plan as incentive program because a substantial majority of workers wanted it. Due to institute the plan, the plant was achieving growth, higher profits and consistent quality standards, the employees were also receiving good financial rewards. Over a seven-year period, business had been good in the company, However, a downturn hit the industry in 2005 because of the declining of the workforce's morale along with the sales figures. In 2006, Bent had been forced to lay off 46 of his 255 employees. The trust between the managers and employees was shaken and the main problems by the complaints of workers was distrust of bonus calculations and question of fairness between the supervisors and employees.     Motivated reasoning is defined by an impervious connection to held beliefs supplemented by a fervent rejection of contradictory opinion, this connection being dependent on emotional instinct over nuanced and dispassionate argumentation.     I found both case studies to be very interesting. In the Two Men and a Lot of Trucks case study, I could identify the expectancy theory and Maslow’s needs hierarchy theory. The text states that Mary Ellen quit her well-paying job with benefits to grow her business. What started as a part-time gig working from her dining room table quickly became a successful franchise operation. Mary Ellen’s hard work and dedication paid off as there are currently 152 franchise locations. Maslow’s needs hierarchy theory can also been found in this case study through Mary Ellen’s devotion to providing superior customer service and using her prior work experience. Mary Ellen was able to create high-performing teams by establishing Stick Men University. Offering this level of training has effectively helped Two Men grow.
